The aim of this study was to test, in an Italian organizational context, the validity of the commitment to change scale developed by Herscovitch and Meyer. The study was conducted in a hospital involved in a recent organizational change, decided at a national level: the introduction of support personnel to the health staff activity. Participants were nurses. A questionnaire was applied. To test the hypotheses, confirmatory factor analysis was applied and regression models with latent variables were evaluated. Results showed the convergent and discriminant validity of the scale. With regard to predictive validity, as expected, it was found that the outcome-variables (satisfaction and burnout) were influenced by normative commitment. The effects of continuance commitment were weak; affective commitment did not produce any significant effect
